If your pump is sounding ok (when you open the door) and you have enough selespeed oil in the system i'd say give the system a recalibration (you can do it with AlfaDiag) and see if it improves. Gears 'scratching' sounds like the gearbox itself - a calibration issue.
You also need to check the clutch pushrod length and make sure the system is holding pressure, if it isnt then sounds like you need a new accumulator (A dealer would say that you need a new actuator but its the accumulator that commonly fails and is a cheap to replace)
